So I can't let everyone that works with smithing make armor, because then none of them will get good at it and my armor will be of poor quality, so only one guy gets to do armor. The general idea is to end up somewhere where the jobs that require skills has dedicated workers. The armor smith, weapon smith, metalworker and smelter.

(But they still do both if they have nothing better to do). They were both the same profession, then I split that profession in two and gave one group higher priority on building, and the other higher priority on hauling. Now, in the beginning, the cook, farmer and brewer were one profession (Food) and when I got more gnomes I found the best one at brewing and made him an own profession and removed brewing for the other farmers, same for cooking. Special class for cook, brewer, leatherworker, tailor, weapon smith, armor smith, metalworker, smelter, builder, hauler, farmer, artisan (prospecting and bonecrafting), jeweler, soldier. Then specialize the most important jobs after a while.
In the beginning you will probably have to let all your gnomes do all the things.
